What is fair depends on your training, skill sets, time, and position requirements. Ask fellow musicians about the ranges of salary and job descriptions. Denomination and demographics can also be affected. You should have your questions and issues in writing that are important to you and bring them to the interview. I have experienced in all my church jobs over a 50-year spread that there are God-appointed 'angels' who help keep the musicians happy and in place. When a church pays a lower wage, the minute another church offers more money and benefits, people leave.
